Gurugram is the densest market in India for multinational headquarters and capability centre finance roles, and it behaves differently from other Indian cities in two ways. Delhi NCR is not one hiring market, so where your office sits changes which candidates will realistically join. And competition is concentrated enough that offers get contested at the last stage more often than elsewhere. Plan for both before you open the search.

This is the point most hiring plans miss, so it is worth dealing with first.
NCR looks like a single metro on a map and does not function like one for employment. A candidate living in Noida rarely treats a Gurugram role as a local move, and the reverse holds too. The commute is long enough, and unpredictable enough, that people weigh it as a life decision rather than a detail. Which means your address filters your shortlist before you have written a word of the job description.

Two practical consequences. If you are in Gurugram and your search has stalled, the constraint may be geography rather than compensation, and paying more will not fix it. And if you can offer hybrid working with genuine flexibility on days in office, say so in the job advertisement rather than saving it for the offer conversation. In NCR that single line widens the pool more than a salary increase of the same cost.
The employer mix shapes what candidates expect. Gurugram, still widely searched as Gurgaon, carries a heavy concentration of multinational India headquarters, global capability centres and shared services operations, alongside consumer businesses, financial services and a substantial consulting presence.
That mix produces a particular candidate profile: comfortable with global reporting lines, used to matrix structures, and often experienced in process-led environments rather than in owning a full finance function. Excellent for roles that fit that shape. Harder when you need someone to build something from very little, which is the mismatch that catches out growth-stage companies hiring here for the first time.
Most failed searches in this market share a small number of causes.
The first is treating captive centre experience and in-house experience as the same thing. A finance professional who has run reporting for a global parent has real depth, and has usually not owned statutory sign-off, board conversations or the awkward part of a commercial negotiation. Test the difference rather than assuming it.
The second is benchmarking against the wrong employer type. Multinational pay structures in Gurugram are not a national average, and an Indian promoter-owned business benchmarking against them will either overpay or conclude the market is impossible. Benchmark against employers who look like you.
The third is slowness, which is unglamorous and probably the single biggest cause. Candidates here run parallel processes as a matter of course.
Elsewhere in India, a search usually fails during sourcing. In Gurugram, a disproportionate number fail after the offer letter has gone out.
The pattern is familiar to anyone recruiting here. A strong candidate accepts, then their current employer counter-offers, then a second employer they were also talking to improves its own offer. What looked like a closed search becomes an auction, and the candidate frequently ends up staying where they are. Sometimes they accept, serve a month, and then do not join at all.

Have the counter-offer conversation early, not at the offer stage. Ask directly what their employer will do when they resign, and what would make them stay. The answer tells you whether you are the first choice or the leverage.

Understand why they are leaving. If the reason is money, a counter-offer solves it and you will lose. If it is scope, manager or trajectory, you are in a much stronger position.

Compress the gap between offer and joining. Long notice periods are the window in which offers unravel, so stay in contact through it rather than going quiet after acceptance.

Do not win on money alone. An offer that only beats the current package on cash invites the current employer to match it.
